This report describes an extensive investigation of the constructs of motivation, morale, and job satisfaction as they relate to enlisted personnel in the United States Army. A comprehensive literature review helped to delineate definitions of the three constructs and to identify motivation and satisfaction inventories to be tried in the field. In addition to existing inventories, new measures also were developed for field testing. Since the literature review revealed almost no measures explicitly designed to measure morale, another phase of our research was devoted to a series of workshops where Army officers and enlisted personnel recounted actual episodes that they perceived to be indicative of different levels of unit morale. These episodes were used to define eight dimensions of unit morale and to develop scales for rating a unit's morale on those dimensions (Community Relations; Teamwork and Cooperation; Reactions to Adversity; Superior-Subordinate Relations; Performance and Effort; Bearing, Appearance and Military Discipline; Pride in Unit, Army, and Country; and Use of Off-Duty Time). The questionnaires, inventories and rating scales were field tested by administering them to 466 enlisted men (representing 104 platoons and 16 companies) in the Eighth Army (Korea), 614 soldiers (representing 47 platoons and 16 companies) in the Seventh Army (Germany) and 126 men in Minnesota National Guard units.
