Inhaltsangabe:Abstract: Much has been written on expatriation so far but literature is mainly US based. An exhaustive critical literature review serves to discover underresearched areas, to look for aspects from other disciplines that could be enriching, and to identify areas where empirical data are missing or weak. In order to test the applicability of articles on expatriation to different contexts, an empirical study on expatriation in Austria is conducted. Information on the Austrian background, where data on expatriation simply do not exist, are gained through explorative interviews with personnel managers of Austrian companies and with former expatriates. Based on those, and on the findings from literature, hypotheses are created, which are tested with the help of a large questionnaire study among expatriates from Austrian and foreign controlled companies located in Austria. Although considered as essential for a successful completion of the foreign assignment in theory, some fields are only rarely found in practice (e.g. predeparture training, support for family). Others, on contrast, are seldom mentioned in the literature but of high practical relevance (e.g. goal setting, psychological level, distinction between different types of expatriates according to different transfer aims or different host countries). In most of the cases, the applicability of studies is limited. Certain factors have to be adapted according to different contexts. Inhaltsangabe:Abstract: The focus of this study is on employee performance evaluation in the international context, while the main part is dedicated to the two most important features in expatriate performance management - goal setting and performance evaluation. The thesis consists of eight chapters. Chapter 1 explains the main causes for the existence of internationally employed managers and states the purpose of this thesis. Chapter 2 focuses on the definition of expatriates and on the utilization of international managers. Chapter 3 links the expatriation issue to international human resource management and investigates its role during the expatriation cycle and in the process of expatriate performance evaluation. Chapter 4 presents the most important stages of the expatriation cycle and their influence on expatriate performance. Chapter 5 concentrates on the salient differences of performance management and performance appraisal. Chapter 6 aims to provide definitions for success and failure, and deals with expatriate failure rates. Chapter 7 is the center of this thesis and comprehensively explains the heart of every performance management process - goal setting and performance evaluation. The last chapter summarizes the findings of the master thesis, and is concerned with the limitations of these findings and their role in future research. The aim of this theoretical study is to provide a comprehensive understanding of expatriate performance appraisal, based on existing literature, to show its limitations, and to provide a solid basis for further research. In this thesis, the status quo of women in Austria is illustrated based upon economic, educational, labor and cultural indices. Research in the area of international human resource management - and particularly on female expatriate managers - and its applicability on the situation in Austria is examined. In an empirical survey, interviews with female Austrian expatriate managers are analyzed to identify the most crucial problem areas, barriers, and biases women have to overcome on foreign assignments. Recommendations are provided for human resource executives and potential female expatriate managers. Einleitung: Auslandsentsendungen von Managern sind von entscheidender Bedeutung für international tätige Unternehmen.
