Military organizations across the world are faced with challenges in recruiting and retaining high-quality personnel because of increasing inter-sectoral competition, changes in social values, and low unemployment. Although intrinsic motivation, organizational commitment, job satisfaction, and job stress are essential for employee retention and performance, there has been little research into these factors within the military sector. The three separate studies that compose this dissertation were undertaken to investigate the impact of soldiers' behaviors and attitudes on individual's performance and to examine differences in the organizational attitudes and individual performances of conscripts versus volunteer soldiers. The first study examines the relationship between intrinsic motivation and individual performance and explores whether this relationship is mediated by job stress. The second paper explores differences in affective organizational commitment, job satisfaction, and individual performance between conscripts versus volunteer soldiers. This study also investigates the impact of job satisfaction on affective organizational commitment and individual performance in the military sector. The third study investigates whether there are differences in intrinsic motivation, organizational commitment, and job satisfaction between conscripts and volunteer soldiers. This study investigates the impact of intrinsic motivation on organizational commitment and job satisfaction in the military sector. The results of the three studies note three significant findings: (1) intrinsic motivation has a negative association with job stress, and the relationship between intrinsic motivation and military performance is mediated by job stress; (2) volunteer soldiers have higher job satisfaction and total fitness levels than conscripts, and job satisfaction has a statistically significant positive effect on affective organizational commitment and total fitness levels in military organizations; and (3) volunteer soldiers have higher intrinsic motivation, organizational commitment, and job satisfaction than conscripts. Intrinsic motivation has a statistically significant positive effect on military organizations' organizational commitment and job satisfaction. Implications, limitations, and suggestions for future research are also discussed in the study.

The Army Research Institute for the Behavioral and Social Sciences (ARI) has formed an Organizational Effectiveness Technical Area to evaluate the impact of various organizational effectiveness strategies on soldier performance, motivation, and job satisfaction and adapt them to current programs. This paper briefly describes the pilot program conducted in an Army field station. The program consisted of three phases. The first identified organizational problem areas that could be corrected through organizational effectiveness (OE) techniques. Problems were identified through a validated diagnostic instrument, the Work Environment Questionnaire (WEQ) developed by ARI. The second phase implemented OE strategies designed to deal with the problem areas. The final phase evaluated the effectiveness of the OE strategies in terms of specific performance criteria and attitude data. The impact of the program was determined by comparing groups before and after the strategies were introduced. The program took place at an Army communications processing field station, where it focused on four work groups. Each work group had 1 or 2 noncommissioned officer supervisors and 12 to 14 enlisted men (EM) operators. Comparisons were made among the groups to evaluate the impact of certain OE strategies. Qualifying as an Army research psychologist requires, first of all, a Ph.D. from a research (not clinical) intensive graduate psychology program. Due to their advanced education, research psychologists receive a direct commission as Army officers in the Medical Service Corps at the rank of captain. In terms of numbers, the 71F AOC is a small one, with only 25 to 30 officers serving in any given year. However, the 71F impact is much bigger than this small cadre suggests. On 24 January 2013, the Secretary of Defense (SecDef) rescinded the 1994 Direct Ground Combat Definition and Assignment Rule (DCAR) that excluded women from assignment to units and positions whose primary mission is to engage in direct combat on the ground. In doing so, the SecDef directed the opening of all occupational specialties, positions and units to women; the validation of gender-neutral standards for those positions; and establishment of milestones for implementation. In a March 2013 memorandum, Commander USSOCOM directed several initiatives as a result of the SecDef's DCAR rescission. While other studies examined individual performance and standards, the JSOU Center for Special Operations Studies and Research examined the effects on team dynamics.
