The Relationship Between Traits of Organizational Culture and Job Satisfaction Within the Healthcare Setting
Author: Brandy K. Goldston

Pages : 150
Book Description
While past research has shown that organizational culture is related to outcomes such as financial performance and customer satisfaction, this study addressed a gap in the literature regarding the relationship between organizational culture and various facets of employee satisfaction. A total of 295 health care employees completed the Organizational Culture Survey (OCS) and the Job Descriptive Index (JDI). Based on the theoretical models of Denison, significant associations between the traits of organizational culture (mission, involvement, adaptability, consistency) and facets of job satisfaction (satisfaction with pay, satisfaction with coworkers, satisfaction with supervision, satisfaction with opportunities for advancement, satisfaction with work itself and general job satisfaction) were predicted. Regression analyses indicated that Denison's four traits of organizational culture explain 42% of the variance in satisfaction with pay and 29% of the variance in satisfaction with coworkers. Specifically, organizational adaptability significantly predicted satisfaction with coworker relationships, while organizations' level of employee involvement predicted satisfaction with pay as well as general job satisfaction. Positive social change implications of these results are described at the individual, organizational, and systemic levels of analysis. Health care workers would be the obvious beneficiaries of improved work conditions. Further, given the established relationship between employee satisfaction and performance, these findings suggest that the estimated 44,000 annual American deaths resulting from poor quality healthcare might be reduced if healthcare employers target their organizations' adaptability and involvement in the interest of increasing job satisfaction.
