Within the field of higher education, Black women are underrepresented in executive and senior-level positions that lead to the presidency. In considering the traditional pathway to the presidency for women leaders, tenured full professor to senior administrator positions such as chief academic officer, factors that may impact advancement need to be reviewed. The purpose of this study was to examine the lived experiences of Black women chief academic officers and provosts at four-year, public, doctoral degree-granting institutions (but not historically Black colleges and universities) by exploring factors, personal or professional, that may hinder and/or support career advancement. Jerlando Jackson's (2004) Engagement, Retention, and Advancement model, which presents the necessary components to engage, retain, and ultimately advance Black professionals within higher education, was used as the theoretical framework. This qualitative study used the narrative research tradition. The three participants selected for this study shared information regarding their journey into and experience while serving in the position of chief academic officer/provost. Themes were presented and then examined in relation to the Engagement, Retention, and Advancement model.

Barriers which hinder career advancement of women are complex and varied. They have become top agenda items for most corporations and the gov-ernment. The "glass ceiling" is a term that symbolizes a variety of barriers that prevent qualified individuals from advancing higher in their organization. Although many women hold management positions, few have made the breakthrough to top-level positions. To determine what conditions are required for women to attain top executive positions, an ethnographic study was conducted at a hospital. The study was limited to four women who held executive positions: one associate administrator, one interim associate administrator, one director and the CEO. An in-depth data gathering technique using observation, interviews and documentation was used to investigate factors such as education/skills, influences, support, barriers and corporate culture. The findings revealed: (a) having opportunities to be participating, valued family members and to compete in activities while young helps girls to develop a sense of competence and mastery; (b) education, credential building experiences, certain competencies and being willing to take risks are necessary for success; (c) having certain attitudes and philosophies are crucial factors in their success; (d) mentors, network involvement and relationships with peers does affect mobility; (e) the women did have a career plan, not in the sense of a linear career plan, but rather one in the form of the spiral career concept; (f) the hospital is a structure which provides opportunities to develop careers; (g) the women understand, accept and have learned to adapt to the culture of the society in which they live and work; (h) the women are savvy at expressing, affirming and communicating the substance of their culture to others; (i) the amount of prejudice a woman encountered depended upon several components; and (j) the barriers to advancement experienced by the women do not confirm those discussed in the review of literature. Further research is recommended on the qualifications of male and female CEOs, educational programs most appropriate for female executives, how successful female executives learned to deal with their barriers and why certain organizations do not have top female executives.

Much of the research on women advancing in higher education has been focused on the external barriers and how to break down the barriers. Initiatives and programs have been implemented, but the number of women in upper-level administrative positions in higher education, although increasing, is not increasing in proportion to women's overall numbers in education and the work force. The structure and processes at work in a particular situation can change more readily than changing people's behaviors directly. With this in mind, the purpose of this study was to take a positive approach by looking to women who have reached the upper-level administrative arena and investigate what influential factors were responsible for motivating them to this achievement. This qualitative multi-case study used the elements of Bandura's Model of Reciprocal Determination, specifically self-efficacy, personal behavior, and environmental factors to determine the factors motivating women to upper-level administrative positions. Eighteen women who have reached the upper-level administrative positions (e.g., provost, vice-president or vice-provost) at land-grant universities were interviewed. The themes of this study suggest that support groups and individual mentors were important motivating factors because these groups and individuals encouraged, coached, and supported women administrators on their decisions to enter higher education and then as they pursued upper-level administrative positions. In addition, women felt successful when they were able to be the nurturers, assisting and influencing others to succeed. Also, the women administrators recognized the need for knowledge, skills, and experience to assist in their career advancement. Furthermore, they emphasized developing and evaluating personal values, and ensured their personal values fit with institutional values. At the same time, women administrators stressed the value of time and the choices they made to balance time between work and family and between work and personal time. Recommendations to implement initiatives to promote and support the motivational factors identified in this study are discussed.
